Abstract
Surveying trainees’ satisfaction levels is the most popular evaluation approach in assessing the effectiveness of training programs. Previous literature shows mixed results concerning which pre-training factors influence trainee satisfaction. Therefore, this study examined the relationships among individual and situational characteristics, utility reactions, and trainee satisfaction in an emergency training program. Additionally, the study aimed to provide evidence for the validity of the goal propensity construct (a personality measurement that assesses individual differences in motivation) in the training context. The research used a cross-sectional design with a final sample of 367 participants among paramedical staff, policemen, and fire officers. The correlational analysis supported the hypothesis that both individual and situational characteristics were statistically significantly associated with trainee satisfaction. Mediation analysis supported the hypothesis that utility reactions mediated the relationship between individual or situational characteristics and trainee satisfaction. These results suggest that individual and situational characteristics are the antecedent factors of trainee satisfaction. Goal propensity is a valid personality measurement tool in the training domain. The practical implications of this research are that the careful pre-training selection of trainees is essential and offers suggestions for how to select trainees before the training. The significance of the current work is identifying the importance of pre-training factors and trainee satisfaction in training research. At last, this thesis also discusses the ceiling effect, which limits the interpretation of the findings, and provides directions for future research.
