Leyland, Julie (2020) Relationships Between Psychological Flexibility, Organisational Support and Work Engagement. Honours thesis, University of Southern Queensland. (Unpublished)
Abstract
Psychological flexibility is a malleable personal resource that can be developed through acceptance and commitment therapy. While extensive research has evidenced the benefits of psychological flexibility in clinical and non-clinical samples, psychological flexibility has received less attention in organisational contexts. The present cross-sectional study aimed to address this gap in the literature by utilising the job demands-resources (JDR) model to assess whether psychological flexibility mediated the relationship between organisational support and work engagement factors, including vigour, dedication and absorption. Participants (N = 225) were working adults in Australia recruited using the researchers’ social networks and a snowballing technique. An online survey collected data using the 18-item Organisational Support sub-scale from the Job Demands-Resource Scale, 6-items of the Work-Related Acceptance and Action Questionnaire (WAAQ) and the 9-item Utrecht Work Engagement Scale. As hypothesised, all key variables were significantly and positively correlated, and psychological flexibility partially mediated the relationship between organisational support and each of the work engagement subscales, with the overall model explaining 27% of the variance in vigour, 32% of the variance in dedication and 23% of the variance in absorption. These findings provide provisional support for the utility of psychological flexibility within Australian organisational contexts. However, findings are limited by the cross-sectional design and measurement issues with the WAAQ. Future studies should use comprehensive measures of work-domain specific psychological flexibility and preference longitudinal designs.
