Abstract

The current study used archival data from 357 university students from a large university in the USA to determine if a combination of narrow FFM facets could predict engagement in a simulated work task with more success than global FFM factors and individual FFM facets. Participants completed the NEO-PI-R and were asked to set consecutive goals as three rounds of the simulation task were completed. Finally, participants answered short questionnaires for metacognition and level of commitment. A composite trait was constructed (chosen from FFM facets with strong empirical and conceptual links to engagement in work tasks) to compare its predictive ability with a similarly developed self-regulation composite and an empirically developed engagement composite. Comparisons were made between the three composite traits and global FFM factors along with narrow FFM facets. Results indicated that the engagement and self-regulation composites were equal to or better predictors of engagement than any FFM factor or narrow facet. These composite traits, chosen from conceptual and empirical evidence were better predictors than an empirically developed composite. Future research using composite traits is suggested, especially to develop a valid engagement scale for personnel selection and intervention within the workplace.
